Abstract

Tujuan: Penelitian ini bertujuan untuk menganalisis pengaruh kompetensi, kepuasan kerja, dan budaya organisasi terhadap kinerja pegawai, dengan pengalaman kerja sebagai variabel moderasi. Fokus utama kajian ini adalah perbedaan tingkat kinerja pegawai di IPDN Kampus Papua, di mana sebagian besar pegawai berada pada kategori “baik”, namun hanya sedikit yang mencapai kategori “sangat baik”.


Metode Penelitian: Penelitian ini menggunakan pendekatan kuantitatif dengan metode explanatory. Data dikumpulkan melalui kuesioner yang disebarkan kepada 44 responden dan dianalisis menggunakan teknik Structural Equation Modeling–Partial Least Squares (SEM-PLS) untuk menguji hubungan antar variabel dan efek moderasi.


Hasil dan Pembahasan: Hasil penelitian menunjukkan bahwa kompetensi, kepuasan kerja, dan budaya organisasi berpengaruh positif dan signifikan terhadap kinerja pegawai. Selain itu, pengalaman kerja secara signifikan memoderasi hubungan ketiga variabel tersebut dengan kinerja, dengan efek moderasi terkuat pada hubungan antara kepuasan kerja dan kinerja pegawai.


Implikasi: Temuan ini menyiratkan bahwa peningkatan kinerja pegawai dapat dicapai melalui strategi terpadu yang mencakup penguatan kompetensi, peningkatan kepuasan kerja, dan pengembangan budaya organisasi yang adaptif, yang semuanya diperkuat oleh pengalaman kerja yang memadai.
