Abstract
Tujuan: Penelitian ini bertujuan untuk menganalisis pengaruh motivasi pegawai terhadap kinerja pegawai dengan keterlibatan kerja sebagai variabel mediasi, dalam konteks Sekretariat Daerah Kota Jayapura. Fokus utama dari studi ini adalah untuk mengevaluasi bagaimana motivasi memengaruhi kinerja secara langsung maupun tidak langsung melalui keterlibatan kerja.
Metode Penelitian: Penelitian ini menggunakan pendekatan kuantitatif dengan desain eksplanatori. Teknik pengambilan sampel dilakukan melalui purposive random sampling, dengan melibatkan 63 responden yang terdiri dari Kepala Bagian, Kepala Sub Bagian, serta staf ASN dan P3K. Pengumpulan data dilakukan menggunakan instrumen kuesioner, kemudian dianalisis dengan bantuan perangkat lunak SPSS 26 dan SmartPLS 3.0 untuk menguji hubungan kausal antarvariabel.
Hasil dan Pembahasan: Hasil penelitian menunjukkan bahwa motivasi berpengaruh positif dan signifikan terhadap keterlibatan kerja dan kinerja pegawai. Keterlibatan kerja juga terbukti memiliki pengaruh yang signifikan terhadap kinerja pegawai. Selain itu, keterlibatan kerja berperan sebagai mediator parsial dalam hubungan antara motivasi dan kinerja, yang memperkuat pengaruh motivasi terhadap pencapaian kinerja optimal.
Implikasi: Temuan ini memberikan kontribusi praktis dalam pengelolaan sumber daya manusia di sektor pemerintahan, khususnya dalam perumusan strategi peningkatan kinerja pegawai berbasis penguatan motivasi dan keterlibatan kerja secara simultan.
