Abstract

Tujuan: Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan etis terhadap perilaku kewarganegaraan organisasi (OCB) dan komitmen organisasi dengan persepsi dukungan organisasi (POS) sebagai variabel mediasi.


Metode: Pendekatan penelitian yang digunakan merupakan kuantitatif. Populasi dalam penelitian ini mencakup seluruh karyawan PT Tabura Gentri Nusantara yang berjumlah 250 orang. Dengan menggunakan teknik non-probability sampling melalui pendekatan accidental sampling, diperoleh sampel aktual sebanyak 123 responden untuk memenuhi syarat kecukupan data. Pengumpulan data dilakukan secara langsung melalui penyebaran kuesioner terstruktur yang kemudian dianalisis menggunakan metode Partial Least Squares-Structural Equation Modeling (PLS-SEM) dengan bantuan perangkat lunak SmartPLS 4.


Hasil dan Pembahasan: Hasil analisis menunjukkan bahwa kepemimpinan etis berpengaruh positif dan signifikan terhadap OCB, namun tidak berpengaruh signifikan terhadap komitmen organisasi. Di sisi lain, persepsi dukungan organisasi (POS) terbukti secara empiris berfungsi sebagai variabel mediasi yang menjembatani pengaruh kepemimpinan etis terhadap OCB maupun komitmen organisasi.


Implikasi: Implikasi bagi manajer PT Tabura Gentri Nusantara adalah bahwa penerapan kepemimpinan etis perlu dioptimalkan tidak hanya sebagai perilaku normatif pemimpin, tetapi juga diwujudkan dalam bentuk dukungan nyata yang dirasakan karyawan (persepsi dukungan organisasi/POS), mengingat kepemimpinan etis tidak berpengaruh langsung terhadap komitmen organisasi. Manajer perlu memperkuat praktik kepemimpinan yang berintegritas, adil, dan transparan karena terbukti mampu meningkatkan perilaku kewarganegaraan organisasi (OCB), sekaligus memastikan adanya kebijakan dan praktik organisasi yang menunjukkan perhatian, penghargaan, dan dukungan terhadap karyawan.


Originalitas: Penelitian ini memberikan bukti empiris mengenai peran mediasi persepsi dukungan organisasi (POS) dalam hubungan antara kepemimpinan etis, perilaku kewarganegaraan organisasi (OCB), dan komitmen organisasi pada karyawan PT Tabura Gentri Nusantara, Bantul, Yogyakarta.
